Q3 Market Insight: Confidence Builds as Purposeful Hiring Continues

The Yorkshire finance recruitment market remained resilient throughout Q2. While businesses continued to take a cautious approach to investment decisions, recruitment activity held steady across the finance market. As we move into Q3, there are growing signs that confidence is beginning to return, with organisations continuing to recruit where there is a clear commercial need.

At Headstar, we recruit across executive and senior finance, interim and transformation, and transactional and part-qualified finance. Every quarter we analyse the conversations we’re having with clients and candidates to understand how the market is evolving.

Here’s what we’ve seen across Q2 and what we’re expecting as we move into Q3.

Executive and Senior Finance – Confidence Builds, but Hiring Remains Measured

Confidence in the executive finance market continued to build throughout Q2, although hiring remained measured rather than fast-paced. Following continued geopolitical uncertainty and broader economic pressures, many businesses appear to have accepted that market conditions are unlikely to change overnight and are focusing on moving forward with carefully considered hiring decisions.

Rather than recruiting for growth at all costs, organisations have largely focused on replacement hires and strategic appointments. Every senior finance role is being scrutinised, with boards taking a more considered approach before committing to investment.

Another noticeable trend has been greater willingness to explore different hiring options. Alongside experienced CFOs and Finance Directors, many organisations are considering high-potential finance leaders (‘rising stars’) who can step into broader roles with the right support, providing a more cost-effective solution while creating succession opportunities for the future.

Demand remains strongest for commercially minded CFOs and Finance Directors who can combine strategic leadership with a hands-on approach. Businesses are looking for finance leaders who influence business direction, drive performance, navigate change and provide genuine commercial partnership.

Private equity-backed businesses, ambitious owner-managed companies and organisations investing in transformation continue to drive much of the activity. Experience in areas such as mergers and acquisitions, value creation, systems implementation, business transformation, organisational scaling and AI remains highly sought after.

Candidate confidence has also improved. While senior finance professionals are increasingly open to conversations, they remain selective. The strongest candidates are placing greater emphasis on leadership quality, business strategy, culture and the opportunity to make a meaningful impact than salary alone.

Recruitment processes continue to play a significant role in securing top talent. At executive level, the best candidates expect clear communication, decisive decision making and a compelling long-term vision. Organisations that move efficiently continue to outperform those with lengthy or uncertain recruitment processes.

Interim and Transformation – Flexible Leadership Remains in Strong Demand

Demand for interim and fractional Finance Directors and CFOs remained strong throughout Q2, with organisations continuing to recognise the value of experienced finance leaders who can make an immediate commercial impact.

Flexible senior finance expertise is becoming an increasingly important part of business strategy, particularly for organisations navigating periods of growth, transformation or change. Demand remains strongest for finance leaders with experience in business transformation, cash flow improvement, private equity environments, mergers and acquisitions, systems implementation and wider business change.

Businesses continue to value professionals who can establish credibility quickly, influence at board level and demonstrate measurable achievements which set them apart in a competitive market.

More SMEs and owner-managed businesses are recognising that senior finance leadership doesn’t always need to come through a permanent appointment. Fractional and interim solutions are increasingly being used to provide strategic expertise, strengthen leadership teams and support businesses through periods of transition without the commitment of a full-time executive hire.

For experienced interim and fractional Finance Directors and CFOs, the outlook remains positive. Organisations continue to prioritise leaders who combine technical expertise with commercial insight, can build credibility quickly and deliver meaningful results from the outset.

Transactional and Part-Qualified Finance – Steady Hiring, with Greater Scrutiny

The transactional and part-qualified finance market has become considerably more measured than the recruitment surge seen a few years ago. Businesses continue to recruit, but hiring decisions are increasingly driven by genuine business need rather than headcount growth.

Replacement hiring continues to account for the majority of vacancies, with organisations requiring a clear commercial justification before approving new roles.

Recruitment processes have also become noticeably longer. Roles that may previously have been filled within two or three weeks are now often taking twice as long, reflecting additional interview stages and greater internal scrutiny before offers are made.

Yorkshire has continued to perform well compared with many other UK regions. Manufacturing, professional services, logistics, property and business services have all remained active despite ongoing cost pressures, with national recruitment data continuing to show Yorkshire and the Humber among the stronger regions for employer hiring intentions.

Candidate confidence has improved gradually. More finance professionals are willing to explore new opportunities than at the start of the year, although most remain cautious when considering a move. Counter offers also remain common, particularly for experienced candidates who are difficult to replace.

Employers are increasingly looking beyond technical capability alone. Candidates who can demonstrate process improvement, systems expertise and commercial awareness continue to stand out, reflecting the growing expectation that transactional finance professionals contribute to wider business performance rather than simply processing transactions.

Looking Ahead – Confidence Continues to Build Across the Finance Market

While recruitment activity is unlikely to accelerate dramatically over the coming months, the outlook remains positive. Businesses continue to recruit with purpose, focusing on appointments that support growth, succession planning, transformation and long-term commercial performance.

Across executive, interim and transactional finance, demand remains strongest for finance professionals who combine technical expertise with commercial thinking, strong leadership and the ability to drive meaningful change.

Many organisations delayed hiring decisions during the first half of the year while budgets and investment plans were reviewed. As greater certainty begins to emerge, we expect a number of those opportunities to return to the market during Q3.

Competition for the strongest candidates is also likely to remain high. Whether hiring a CFO, appointing an interim finance leader or strengthening a transactional finance team, organisations that define their opportunity clearly, communicate effectively and move decisively will continue to secure the best talent.

The market may still be measured, but it is far from standing still. Confidence is building, hiring decisions are becoming more purposeful and the foundations are in place for a positive second half of the year.
